Our client, involved in providing drilling, work over and well maintenance services, had issues with streamlining expected employee and department performance with its business objectives. Its Commercial Division was under immense pressure for establishing many contracts, and providing material and services on time with high quality. HR was under pressure to recruit 1500+ employees in various disciplines to meet the corporate goals and objectives. Finance and Control needed to ramp up activities to meet increased business requirements. IT needed to gear up to meet the needs of the organization and Public Relations and General Services needed to provide associated support service on a pro-active basis and improve the image of the organization. These issues, along with a few other related to job descriptions, job grading and compensation & benefits, received considerable attention from internal and external auditors and the organization’s management team, as these discrepancies could have impacted the client’s financial statements if not addressed immediately.
Protiviti’s Human Capital Consulting professionals helped our client develop departmental vision, mission and objectives (short and long-term goals) based on corporate objectives and identified departments’ objectives. These derive Key Result Areas (KRAs) and critical success factors linked to the business plan. We then identified Key Performance Indicators (KPIs) for all departments based on leading practice; review and align KPIs on the four perspectives of Balanced Scorecard. KPIs were assigned weightages and targets and trial runs were conducted to verify reliability and relevance of data sources.
Based on the success of the above, job descriptions for the Commercial Department were refined to reflect each position’s role in fulfilling the department’s strategy. Technical and Behavioral competencies with proficiency levels were also identified.
Once job descriptions and competencies were in place, a proper grading structure was designed using Protiviti’s Point Factor Method and was used to conduct a Compensation and Benefits Benchmarking exercise where market trends were identified and analyzed to define the client’s compensation philosophy vis-à-vis the market.
As a result of engaging Protiviti to carry out the above work, the client was able to address the key challenges mentioned above. Also the project resulted in:
